شناسایی شایستگی‌های عاطفی مدیران مدارس (یک مطالعه فراترکیب)

چکیده

پیشینه و اهداف: شایستگی عاطفی الگوی خاصی از ویژگی، مهارت و توانایی‌های آموخته شده و اکتسابی برای دریافت و تفسیر محرک‌های عاطفی است که منجر به عملکرد اثربخش مدیران مدارس می‌شود. هدف پژوهش شناسایی مولفه‌های شایستگی‌های عاطفی مدیران مدارس بود. روش‌ها‌: پژوهش با رویکرد کیفی و به روش فراترکیب انجام شد. با استفاده از روش هفت مرحله‌ای سندلوسکی و باروسو، مقالات معتبر داخلی و خارجی چاپ شده در 9 سال گذشته، استخراج شد و پس از بررسی‌های اولیه، 23 مقاله برای بررسی‌های دقیق‌تر انتخاب شده و نسبت به استخراج مولفه‌های مرتبط با شایستگی‌های عاطفی مدیران، به شیوۀ کدگذاری باز، محوری و انتخابی اقدام شد. تامین اعتبار یافته‌ها نیز، از طریق روایی توصیفی و تفسیری تایید شد. در همین راستا واکاوی و تحلیل اسناد با دقت بالا انجام شد و همچنین از نظرات دوخبره در گام‎های پژوهش استفاده شد. یافته‌ها: شایستگی‌های عاطفی در 3 حیطۀ توانایی (شامل مولفه‌های خودمدیریتی، ارتباطات بین‌فردی موثر و تعامل سازنده و مشارکتی)، ویژگی (مشتمل بر مولفه‌های خودانگیزشی، آمادگی انطباقی عاطفی، سرمایه اجتماعی و ویژگی‌های شخصی)، و مهارت (شامل خودآگاهی، مدیریت تعارض و مربی‌گری و مرشدگری)، که در مجموع 110مؤلفۀ فرعی را در بر می‌گرفت، شناسایی و ارائه شد. نتیجه‌گیری: مدیران دارای شایستگی عاطفی با سازمان هم ذات پنداری می کنند، به آن متعهدتر هستند و از طریق کنترل بر احساسات خود و مدیریت احساسات دیگران، تصمیم کاری مطلوب می‌گیرند.
